本文以中小型民营企业为样本,对31家企业300多名管理者和员工进行了问卷调查,对6家民营企业的高层管理者进行了访谈,结合理论研究,得到的主要结论有: (1)民营企业中领导行为包括5个因子:“规划未来”、“促进创新”、“关注员工”、“个人魅力”、“亲历亲为”;民营企业中管理行为包括3个因子:“传统管理职能”、“关注业绩”、“行使职权”; (2)企业在初生期,领导行为中的“规划未来”与员工态度中的“工作清晰度”显著相关:领导行为中的“亲历亲为”与“员工主观业绩”显著相关;经营者应该在准确把握宏观趋势的同时,参加基础工作; (3)企业在成长阶段,管理行为中的“管理职能”与“员工主观业绩”显著相关;经营者应该建立现代企业制度,建设企业文化; (4)企业在成熟期,领导和管理行为与员工和业绩没有显著相关;但访谈表明经营者应该优化企业结构,为企业未来发展储备人才。
